A maternidade é um tema de grande relevância no contexto atual, considerando as baixas taxas de natalidade, o aumento da esperança média de vida, e o envelhecimento das populações. Apesar dos enquadramentos legais existentes que promovem a conciliação entre a vida profissional e familiar, persistem desafios na sua aplicação, particularmente em profissões exigentes como é o caso das mulheres-polícia. Este estudo analisou os impactos da maternidade na carreira das mulheres-polícia, nomeadamente ao nível das escolhas profissionais, da progressão na carreira, do bem-estar e da conciliação trabalho-família, a partir de um estudo qualitativo, com análise de conteúdo de entrevistas semiestruturadas realizadas a 20 mulheres do Comando Metropolitano de Lisboa da Polícia de Segurança Pública, com filhos até aos 12 anos. Os resultados evidenciam que o regresso ao trabalho constitui o momento mais crítico, marcado por dificuldades de adaptação, perceções de injustiça, insuficiente apoio institucional e descontentamento com as funções. A maternidade condiciona as escolhas profissionais e contribui para o adiamento da progressão na carreira. Na conciliação trabalho-família, destaca-se a importância da resposta organizacional, e o recurso a estratégias individuais de conciliação, embora persistam desafios. A análise comparativa por tipologia de serviço revela que as mulheres-polícia que desempenham funções administrativas destacam maior descontentamento com as funções e maiores desafios na conciliação trabalho-família. Fica patente a necessidade do reforço e aperfeiçoamento das políticas institucionais de apoio à parentalidade.
Motherhood is a highly relevant topic in today’s context, given low birth rates, rising life expectancy, and aging populations. Despite existing legal frameworks that promote work-life balance, challenges remain in their implementation, particularly in demanding professions such as that of female police officers. This study analyzed the impacts of motherhood on the careers of female police officers, specifically regarding career choices, career progression, well-being, and work-family balance, based on a qualitative study involving content analysis of semi-structured interviews conducted with 20 women from the Lisbon Metropolitan Command of the Public Security Police who have children up to 12 years of age. The results show that returning to work is the most critical moment, marked by difficulties in adapting, perceptions of injustice, insufficient institutional support, and dissatisfaction with job duties. Motherhood influences career choices and contributes to the postponement of career advancement. When it comes to work-family balance, the importance of organizational support and the use of individual work-life balance strategies is highlighted, although challenges remain. A comparative analysis by type of service reveals that female police officers in administrative roles report greater dissatisfaction with their duties and face greater challenges in balancing work and family life. This highlights the need to strengthen and improve institutional policies supporting parenthood.
