A presente dissertação procura avaliar a importância das várias fases de um processo de expatriação no nível de ajustamento intercultural do expatriado no país de destino, sendo um fator importante no sucesso da mesma. Para tal, são discutidos os conceitos inerentes à temática, tais como a definição de expatriado e de ajustamento cultural, numa primeira parte da dissertação – o enquadramento teórico. Para o estudo empírico, opta-se por uma metodologia de investigação qualitativa baseada em nove entrevistas, oito a expatriados e uma a um profissional de Recursos Humanos, através de uma amostragem de conveniência. Após a análise de conteúdo das entrevistas, a terceira e última parte da dissertação discute os resultados obtidos. Finalizada a discussão dos resultados, é possível concluir que existe uma relação entre a forma como é concebido o processo de expatriação e o nível de ajustamento do expatriado: quando existe um cuidadoso processo desde o recrutamento, passando pela preparação e acompanhamento, até à repatriação, dá-se um bom nível de ajustamento cultural do expatriado; por sua vez, quando o processo carece de atenção à promoção do ajustamento intercultural nas diferentes fases, o risco de desajustamento intercultural é elevado.
This dissertation will evaluate the importance of an expatriation process in relation to the level of intercultural adjustment of the expatriate, since intercultural adjustment is a key factor for the success of expatriation. The concepts inherent to the theme, such as the definition of expatriate and cultural adjustment, are discussed in a first part of the dissertation - the theoretical framework. For the empirical study, a qualitative research methodology is chosen based on nine interviews, eight for expatriates and one for a Human Resources professional, through a sampling of convenience. After analyzing the content of the interviews, the third and last part of the dissertation seeks to discuss the results. After the discussion of the results, it is possible to conclude that there is a relationship between the way the expatriation process is designed and the level of adjustment of the expatriate: when there is a careful process, from recruitment, preparation and follow-up, to repatriation , there is a good level of cultural adjustment of the expatriate; when the process does not pay attention to the promotion of intercultural adjustment in the different stages, the risk of intercultural maladjustment is high.
