O estudo da liderança ética é relevante no contexto do desempenho organizacional, uma vez que os líderes éticos promovem um ambiente de trabalho positivo, aumentam a confiança e o empenhamento dos trabalhadores e incentivam comportamentos consentâneos com os valores organizacionais, resultando em melhorias no desempenho global, na produtividade e na satisfação dos trabalhadores, contribuindo para o sucesso sustentável da organização. Esta investigação tem como primordial objetivo, analisar o papel mediador do capital psicológico na relação entre liderança ética e desempenho organizacional. Foram observadas as três dimensões de Liderança Ética (moralidade e justiça; clarificação do papel dos subordinados; e partilha de poder), as três dimensões do desempenho Organizacional (desempenho na tarefa, desempenho conceptual e comportamentos contraprodutivos) e as quatro grandezas do Capital Psicológico (eficácia, esperança, otimismo e resiliência). Ao explorar essas interações complexas, este estudo contribui para o desenvolvimento de estratégias e práticas de liderança mais eficazes, capazes de promover um ambiente de trabalho saudável e produtivo, resultando em benefícios tangíveis para as organizações e seus colaboradores. Foi usada uma amostra de conveniência, composta por 149 funcionários trabalhadores no setor do retalho alimentar, tendo em conta a sua particular relevância. É um estudo de cariz quantitativo, com recurso a questionários. Os principais resultados deste estudo indicam que a liderança ética tem um efeito positivo significativo no desempenho organizacional, validando a investigação anterior. Além disso, o capital psicológico é mediador desta relação, sugerindo que a eficácia, a esperança, a resiliência e o otimismo dos trabalhadores explicam os efeitos positivos da liderança ética. Estes resultados realçam a importância de desenvolver líderes éticos e de investir no capital psicológico
para melhorar a produtividade e o ambiente organizacional.
The study of ethical leadership is relevant in the context of organizational performance, since ethical leaders promote a positive work environment, increase employee trust and commitment and encourage behaviors that are in line with organizational values, resulting in improvements in overall performance, productivity and employee satisfaction, contributing to the sustainable success of the organization. The main objective of this research is to analyze the mediating role of psychological capital in the relationship between ethical leadership and organizational performance. We looked at the four dimensions of Ethical Leadership (morality and justice; clarification of the role of subordinates; and power sharing), the three dimensions of Organizational Performance (task performance, conceptual performance and counterproductive behaviours) and the four dimensions of Psychological Capital (efficacy, hope, optimism and resilience). By exploring these complex interactions, this study contributes to the development of more effective leadership strategies and practices capable of promoting a healthy and productive work environment, resulting in tangible benefits for organizations and their employees. A convenience sample was used, consisting of 149 employees working in the food retail sector only. This is a quantitative study using exploratory factor analysis. The main results of this study indicate that ethical leadership has a significant positive effect on organizational performance, validating previous research. In addition, psychological capital mediates this relationship, suggesting that workers' efficacy, hope, resilience and optimism explain the positive effects of ethical leadership. These results highlight the importance of developing ethical leaders and investing in psychological capital to improve productivity and the organizational environment.
