O atual estudo possuiu como objetivo investigar o impacto da liderança tóxica na intenção de saída dos colaboradores, analisando e explorando o papel do bem-estar psicológico como possível variável mediadora e moderadora nesta relação. Foi direcionada uma investigação com abordagem quantitativa e caráter correlacional, sendo empregue um questionário online para a recolha de dados, o qual contou com a participação de 201 respondentes. A análise dos dados foi realizada com recurso ao software IBM SPSS Statistics.
Os resultados demonstraram que a perceção de liderança tóxica está relacionada de forma positiva à intenção de saída dos colaboradores, sendo esta relação influenciada pelo bem-estar psicológico, que agiu como variável mediadora. Estes resultados fortalecem a relevância do bem-estar psicológico como elemento-chave na dinâmica entre liderança tóxica e intenção de saída, salientando a necessidade de práticas organizacionais que diligenciem envolventes de trabalho saudáveis e sustentáveis. Os resultados alcançados apontam que o bem-estar psicológico adota um papel mais significativo enquanto variável mediadora do que moderadora na relação entre liderança tóxica e intenção de saída. Isto é, antes que moderar o impacto direto das práticas de liderança tóxica, o bem-estar psicológico coopera para explicar os processos através dos quais estes estilos de liderança influenciam a intenção de saída dos colaboradores.
The aim of the current study was to investigate the impact of toxic leadership on employees' intention to leave, analyzing and exploring the role of psychological well-being as a possible mediating and moderating variable in this relationship. This was a quantitative, correlational study, which used an online questionnaire to collect data, with 201 respondents taking part. The data was analyzed using IBM SPSS Statistics software. The results showed that the perception of toxic leadership is positively related to employees' intention to leave, with this link being manipulated by psychological well-being, which acted as a mediating variable. These results strengthen the relevance of psychological well-being as a key element in the dynamic between toxic leadership and intention to leave, highlighting the need for organizational practices that promote healthy and sustainable work environments. The results show that psychological well-being plays a more significant role as a mediating rather than moderating variable in the relationship between toxic leadership and intention to leave. In other words, rather than moderating the direct impact of toxic leadership practices, psychological well-being helps to explain the processes through which these leadership styles influence employees' intention to leave.
