Abstract(s)
Os Oficiais através da sua ação de comando, direção e chefia, são fundamentais para
encontrar formas inovadoras de organizar o trabalho e contribuir para aumentar o
desempenho e a eficácia dos militares que se encontram sobre o seu comando. Assim, o
objetivo desta investigação consistiu em examinar o sistema de práticas de recursos humanos
de alto desempenho (SPRHAD) percecionado pelos Oficiais da Marinha Portuguesa (MP) e
as dimensões de compromisso organizacional (CO) que estes evidenciam. Especificamente,
colocaram-se as hipóteses de que os Oficiais percecionam favoravelmente o SPRHAD e
evidenciam as três dimensões do CO (compromisso afetivo - CA, normativo - CN,
instrumental – CI). A amostra para este estudo foi de 339 Oficiais que responderam a um
inquérito por questionário e de 9 Oficiais que responderam a uma entrevista estruturada. Os
resultados demonstram que a perceção dos Oficiais sobre o SPRHAD não é favorável nem
desfavorável. Os Oficiais manifestam as três dimensões do compromisso, com maior
predominância do CA. A análise exploratória realizada exibe que os Oficiais não
profissionais de saúde mostram uma perceção do SPRHAD e evidenciam um CI
significativamente superior aos Oficiais profissionais de saúde. Demonstra ainda que quanto
ao CA e ao CN, não se registaram diferenças significativas entre ambos os grupos.
Abstract: The Officers, through their command, direction, and leadership actions, are fundamental in finding innovative ways to organize work and contribute to increasing the performance and effectiveness of the military personnel under their command. Thus, the purpose of this research was to examine the high-performance work system (HPWS) perceived by the Portuguese Navy (PON) Officers and the organizational commitment (OC) dimensions they evidence. Specifically, it was hypothesized that the Officers perceived the HPWS favorably and evidenced the three OC dimensions (affective commitment - AC, normative - NC, continuance - CC). The sample for this study was 339 Officers who responded to a survey by questionnaire and 9 Officers who responded to a structured interview. The results show that the officers' perception of the HPWS is neither favorable nor unfavorable. The Officers manifest all three commitment dimensions, with CA more prevalent. The exploratory analysis performed displays that non-health professional Officers show a significantly higher perception of the HPWS and evidence a significantly higher CC than health professional Officers. It also shows that for AC and NC, no significant differences were found between both groups.
