Abstract(s)
O presente estudo pretende identificar, analisar e refletir sobre as perceções dos trabalhadores em relação às práticas de gestão de recursos humanos e comprometimento organizacional. O objetivo geral é identificar e analisar a relação entre as práticas de gestão de recursos humanos e o comprometimento organizacional dos trabalhadores da Associação Cristã da Mocidade de Setúbal, uma Instituição Particular de Solidariedade Social. Ao nível dos objetivos específicos pretende-se: caracterizar a organização; caracterizar as práticas de gestão de recursos humanos da Organização; identificar os tipos de comprometimento organizacional e relacionar as práticas de gestão de recursos humanos com o comprometimento organizacional. Importa, por isso, definir como ponto de partida teórico do presente trabalho, uma breve alusão à gestão de recursos humanos e também ao comprometimento organizacional através do modelo unidimensional e multidimensional de Meyer e Allen (1997). Como técnica de recolha de dados foi utilizado o inquérito por questionário para as práticas de gestão de recursos humanos testado por Esteves (2008), com a finalidade de aferir a perceção dos trabalhadores sobre as práticas de gestão de recursos humanos na organização. Já no que concerne à análise do comprometimento organizacional foi utilizado o modelo de Meyer e Allen (1997), adaptado de Nascimento et al. (2008) de forma a validar o “Modelo dos três Componentes do Comprometimento Organizacional” à realidade portuguesa. Paralelamente foi também realizada a entrevista semidiretiva e análise documental. Os resultados apurados neste estudo encontram-se, de modo geral, de acordo com alguns estudos empíricos, nomeadamente, o estudo efetuado aos docentes de uma Instituição de ensino superior (Cordeiro, 2014). Neste estudo, o autor pode concluir que os docentes possuem diferentes níveis de comprometimento organizacional e os quais são ancorados pelas características pessoais e profissionais.
The present study seeks to identify, analyse and reflect about the perceptions of workers concerning the human resources management practices and the organisational commitment. The main goal is to identify and analyse the relationship between those practices and the organisational commitment of the ACM (Associação Cristã da Mocidade) workers of Setúbal, a Social Security Private Institution. As for the specific objectives it is intended: to characterise the organisation and the human resources management practices of the organisation; to identify the several types of organisational commitment and relate the human resources management practices with the organisational commitment. So, it is important to define as a theoretical starting point of this study, a brief mention of the human resources management and also of the organisational commitment through the unidimensional and multidimensional model of Meyer and Allen (1997). The data collection technique used was the survey questionnaire for the human resources management practices tested by Esteves (2008), with the purpose of gauging the perception of workers about the human resources management practices in the organisation. As regards the analysis of the organisational commitment it was used the model of Meyer and Allen (1997), adapted from Nascimento et al. (2008) in order to validate the “three components model of the organisational commitment” in the portuguese reality. At the same time, the semi-directing interview and documentary analysis were also carried out. On the whole the results in this study meet and agree with some empirical studies, namely the one made to the teachers of a higher education institution (Cordeiro, 2014). The author was able to conclude that the teachers have different levels of organisational commitment and are anchored by their personal and professional characteristics.
