Abstract(s)
O presente estudo, que se insere na “Caraterização dos Comportamentos da
Liderança e a sua Influência no Clima Organizacional das Unidades de Infantaria”, tem como principal finalidade identificar e caraterizar os comportamentos dos Oficiais Subalternos de Infantaria do Exército Português, assim como as dimensões do clima organizacional que mais se evidenciam nas Unidades de Infantaria. Contribuindo assim, para a identificação das lacunas na área do comportamento organizacional, em contexto militar, nomeadamente da liderança e do clima organizacional que mais se associa às Unidades de Infantaria. Para o estudo foi implementado um inquérito constituído por um questionário de competências da liderança, composto por seis dimensões da liderança e três fatores critério , e um questionário do clima organizacional que contempla sete dimensões. Este inquérito, foi aplicado a uma amostra de 804 militares dividida por três categorias (30 Oficiais Subalternos, 81 Sargentos e 693 Praças). No que respeita às dimensões da liderança os subordinados, de uma forma generalizada, percecionam que os seus comandantes (Oficias Subalternos) se focam essencialmente na orientação para as tarefas ao considerarem com valores mais altos as dimensões “orientação para a missão pelo exemplo, ética e determinação” e a “visão e ambiente externo e interno”, e ainda, pelas ações de comando “eficácia”, “satisfação” e
“esforço extraordinário”, por esta ordem, para obterem desempenhos superiores.
Os resultados indicam que das sete dimensões do clima organizacional em estudo,
as Unidades de Infantaria se caraterizam por um clima baseado sobretudo no “respeito”, na
“confiança” e no “relacionamento interpessoal”, fruto das boas relações que se estabelecem no seio do grupo, e também, com uma “comunicação” clara e precisa.
Conclui-se ainda que os Oficiais Subalternos praticam diferentes comportamentos de liderança, nomeadamente inerentes às dimensões “tomada de decisão e planeamento”, à “visão e ambiente externo e interno” e à “gestão de conflitos pela transparência”.
Abstract The title of this study is “Characterization of Leadership Behaviours and its influence on the Organizational Climate of Infantry Units”. The objectives of the study are to identify and characterize the behaviour of the Portuguese Army Infantry Subalterns, as well as to identify and characterize the more evident dimensions of the organizational climate within the Infantry Units. The basis of the study is a survey constituted by a questionnaire on leadership competences – composed by six dimensions of leadership and three criterion factors -; and a questionnaire on the organizational climate, with six dimensions. A sample of 804 people in the military, divided in three categories (30 Subalterns, 81 Sergeants and 693 Privates) were subject of the survey. Regarding the dimensions of leadership, most subordinates understand that their commanders (Subalterns), focus mainly on guidance for the tasks. The most valued dimensions are: “guidance for the mission by example, et hics and determination”; “vision and external and internal environment”. To obtain the highest performances, the command actions which are mostly valued by subordinates are, in the following order: “effectiveness”, “satisfaction” and “extraordinary effort”. Results indicate that Infantry Units are characterized by a climate which is mainly based on “respect”, “trust”, and “interpersonal relations” developing from the good existing relationships in the group. According to the same results, much importance is also given to clear and precise “communication”. The conclusion is that Subalterns practice significantly the following leadership behaviours: “decision making and planning”, the external and internal vision” and “conflict management through transparency”.
