Nesta dissertação de mestrado é abordada a aplicação da Inteligência Artificial (IA) nos processos de Recrutamento e Seleção (R&S) em Portugal. A IA, uma tecnologia
revolucionária, tem um impacto significativo na Gestão de Recursos Humanos (GRH), melhorando a eficiência e eficácia dos processos de R&S. O objetivo principal deste estudo é explorar como a IA pode aprimorar os processos de R&S em Portugal. Além disso, procura-se identificar que tipo de empresas estão a adotar esta tecnologia e quais são os principais desafios técnicos, operacionais e de gestão associados à sua implementação. A dissertação baseia-se em teorias e conceitos essenciais da IA e a sua aplicabilidade no campo da GRH. A IA moderna foi desenvolvida por figuras como John McCarthy e envolve diversas abordagens, incluindo lógica simbólica, redes neuronais e deep-learning. O estudo conclui que a IA tem o potencial para transformar o R&S em Portugal. No entanto, existem desafios significativos que precisam ser superados, como a falta de transparência e a resistência à mudança. A formação contínua é identificada como uma necessidade crítica para garantir uma adoção bem-sucedida da IA. A pesquisa utiliza uma metodologia baseada em inquéritos por questionário online. Esta abordagem quantitativa é dividida em quatro fases: revisão da literatura, recolha de dados, análise de dados e interpretação dos resultados. A divulgação do questionário foi estratégica para maximizar a participação, no entanto o estudo enfrentou desafios na obtenção de respostas e representatividade da amostra, devido à falta de disponibilidade e adesão ao questionário. O grupo de participantes deste estudo consiste em profissionais de Recursos Humanos, Sistemas de Informação e outras áreas em Portugal. Esta diversidade proporciona uma perspetiva ampla sobre a adoção da IA em R&S. A investigação tenta responder a várias questões. Primeiramente, se a IA pode aprimorar a eficácia e eficiência dos processos de R&S, em segundo lugar, que empresas estão a adotar esta tecnologia, e em terceiro lugar, que desafios estão a enfrentar na sua implementação. As implicações do estudo incluem a necessidade de ampliar a amostra e realizar estudos de acompanhamento, promover programas de formação para profissionais de RH, implementar práticas éticas para reduzir vieses e proteger a privacidade.
In this master's dissertation, the application of Artificial Intelligence (AI) in the Recruitment and Selection (R&S) processes in Portugal is addressed. AI, a revolutionary technology, has a significant impact on Human Resources Management (HRM), improving the efficiency and effectiveness of R&S processes. The main objective of this study is to explore how AI can enhance the R&S processes in Portugal. Additionally, it seeks to identify the types of companies adopting this technology and the primary technical, operational, and management challenges associated with its implementation. The dissertation is based on essential theories and concepts of AI and its applicability in the field of HRM. Modern AI has been developed by figures like John McCarthy and encompasses various approaches, including symbolic logic, neural networks, and deep learning. The study concludes that AI has the potential to transform R&S in Portugal. However, significant challenges need to be overcome, such as a lack of transparency and resistance to change. Continuous training is identified as a critical need to ensure a successful adoption of AI. The research employs a methodology based on online questionnaire surveys. This quantitative approach is divided into four phases: literature review, data collection, data analysis, and interpretation of results. The questionnaire's dissemination was strategic to maximize participation; however, the study faced challenges in obtaining responses and sample representativeness due to the lack of availability and questionnaire adherence. The participant group in this study consists of HR professionals, Information Systems professionals, and individuals from various fields in Portugal. This diversity provides a broad perspective on the adoption of AI in R&S. The research seeks to address several questions, including whether AI can enhance the efficiency and effectiveness of R&S processes, which companies are adopting this technology, and what challenges they face in its implementation. The implications of the study include the need to expand the sample and conduct follow-up studies, promote training programs for HR professionals, implement ethical practices to reduce biases, and protect privacy.
