Abstract(s)
O presente Trabalho de Investigação Aplicada está subordinado ao tema “O Impacto
dos Líderes na Gestão da Mudança: Estudo caso dos Oficiais Cabo-Verdianos”. O trabalho
tem como principal objetivo identificar quais os comportamentos que os Oficiais das Forças
Armadas de Cabo Verde praticam e o seu impacto para gerir de forma eficaz e eficiente a
mudança da Instituição Militar.
Este trabalho encontra-se dividido em duas partes fundamentais. A primeira parte
corresponde a sustentação teórica, na qual recorre-se à análise documental para apresentar
um conjunto de conceitos da liderança e da mudança, bem como apresentar os modelos da
liderança transformacional (Avolio e Bass, 2004) e os desafios da mudança (Kouzes e
Posner, 2006). A segunda parte pertence à componente prática do trabalho, em que foram
aplicados questionários, feitas a apresentação, analise e discussão dos resultados.
Relativamente às entrevistas, aplicou-se uma análise qualitativa às respostas de sete
Oficiais das Forças Armadas de Cabo Verde, permitindo assim, através da matriz
codificação, identificar os comportamentos de liderança com maior percentagem das
respetivas frequências, com destaque para os comportamentos “capacitar os outros para
agir”, “encorajar a dedicação”, “inspirar uma visão partilhada”, e “desafiar o processo”, que
obtiveram os melhores resultados.
No que concerne aos questionários, foi aplicado a uma amostra de 183 militares (70
Oficiais e 113 Sargentos e Praças). Feita a análise dos dados através do coeficiente de
correlação de Pearson (r) concluiu-se que os Oficiais das Forças Armadas de Cabo Verde,
durante o processo da mudança utilizam comportamentos de liderança que os possibilita
“capacitar os subordinados para agir”, “encorajar a dedicação”, “inspirar uma visão
partilhada”. Estes comportamentos de liderança originam um forte impacto na correlação
com os resultados dos fatores critérios da “motivação” e “aumento da satisfação” dos
subordinados durante o processo da mudança.
Abstract This Applied Research Work focused on “The Impact of Leaders in Change Management: Study case of Cape Verdean Officers". The main objective is to identify what kind of behaviors Officers of Cape Verdean Armed Forces practice and its impact in managing effectively and efficiently the change of the Military Institution. This research is divided into two main parts. The first part concerns the theoretical part based upon intensive literature analysis to introduce a goup of concepts related to leadership and change, as well as to show models of transformational leadership (Avolio e Bass, 2004) and the challenges of change (Kouzes e Posner, 2006). The second part focuses on the practical part, with a set of interviews and questionnaires as well as the presentation of the results of the research analysis. For the interviews, it was applied a qualitative analysis to the replies from seven officers of Cape Verde's Armed Forces, thus allowing, by the encoding matrix, to identify leadership behaviors. The questionnaires were carried out at one hundred and eighty-eight military (70 officers and 110 sergeants and soldiers). Based on the replies received, and after using the Pearson correlation coefficient (r), the paper concluded that during the change process, Officers of Cape Verdean Armed Forces adopt different leadership behaviors like "empower subordinates to act," "encourage dedication " and"inspiring a shared vision". All these behaviors practiced by the officers are strongly associated to the criterion factors of "motivation" and "increased satisfaction" during the change process.
