Abstract(s)
O presente estudo tem como principal objetivo analisar a influência do capital psicológico positivo no desempenho dos alunos da Academia da Força Aérea. Assim, foi analisada a relação entre estas duas variáveis, adicionando ainda o work engagement como variável mediadora nesta relação. Desta forma, o capital psicológico positivo promove o work engagement, que por consequência estimula a um melhor desempenho por parte dos alunos. Quanto à variável desempenho, esta foi analisada através do desempenho de tarefa, do desempenho contextual e dos comportamentos de trabalho contraproducentes.
Para conduzir esta investigação, realizou-se um estudo de natureza correlacional, transversal, com uma metodologia quantitativa, através de um inquérito por questionário. A amostra foi composta por 242 alunos da Academia da Força Aérea.
Os resultados confirmaram existir uma relação positiva e significativa entre o capital psicológico positivo e o work engagement, para com o desempenho individual. Relativamente às três vertentes de desempenho, à semelhança da literatura, provou-se existir uma relação positiva e significativa entre, tanto o capital psicológico positivo como o work engagement, para com o desempenho de tarefa e contextual, e negativa e significativa com os comportamentos de trabalho contraproducentes. Confirmou-se ainda a mediação parcial entre as três variáveis estudadas.
Esta investigação permitiu expandir o conhecimento das variáveis que conduzem a melhores níveis de desempenho dos alunos da Academia da Força Aérea, fornecendo a informação necessária, para que com as ferramentas certas, tais como programas de desenvolvimento do capital psicológico positivo, se consiga investir esforços nos preditores do desempenho individual.
The main objective of this study is to analyze the influence of Positive Psychological Capital on the performance of the Air Force Academy students. Thus, the relation between these two variables was analyzed, adding work engagement as a mediator. In this way, positive psychological capital promotes work engagement, which in consequence leads to a better performance by students. The performance variable was analyzed through task performance, contextual performance, and counterproductive work behaviors. A cross-sectional correlational study was conducted with a quantitative methodology, through a questionnaire survey. The sample consisted of 242 students of the Air Force Academy. Results confirmed the existence of a positive and significant relation between positive psychological capital and work engagement, with individual work performance. Regarding the three components of individual work performance, as in the literature, there was a positive and significant relation between positive psychological capital and work engagement with task and contextual performance, and negative and significant with counterproductive work behaviors. A partial mediation was also confirmed amongst the three studied variables. This research has expanded the knowledge of variables that lead to better performance levels in students of the Air Force Academy. Providing the necessary information so that, with the right tools, such as programs for the development of positive psychological capital, efforts can be invested in the predictors of individual work performance.
