Abstract(s)
O tema central deste estudo é a conciliação entre vida profissional e pessoal, com foco nas
experiências de trabalhadoras numa grande empresa de distribuição em Portugal. O trabalho
investiga os desafios enfrentados por estas mulheres ao equilibrar responsabilidades
profissionais e familiares e analisa as práticas e políticas organizacionais que facilitam essa
conciliação.
Os objetivos passam por analisar as estratégias adotadas pelas mulheres para gerir a conciliação
entre a vida pessoal e profissional, compreender os desafios enfrentados e as soluções
encontradas. Além disso, pretende-se caracterizar as políticas organizacionais que incentivam
estas práticas, analisar as práticas desenvolvidas pelas mulheres, compreender a importância
das redes de apoio e investigar a habilidade de negociar benefícios.
O enquadramento teórico baseia-se numa revisão da literatura sobre a feminização do trabalho
e os conflitos entre as esferas profissional e familiar. Considera as transformações socioculturais
e económicas em Portugal que impulsionaram a entrada das mulheres no mercado de trabalho,
explorando as consequências desta transição para o equilíbrio entre vida profissional e pessoal.
A metodologia adotada é qualitativa, utilizando o método de estudo de caso, com entrevistas
semiestruturadas a trabalhadoras e gestoras da organização.
Os principais resultados destacam a importância das políticas organizacionais de flexibilidade e
apoio à parentalidade, bem como a relevância das redes de suporte informal, como familiares e
colegas. As entrevistadas apontam que, apesar das medidas disponíveis, os desafios persistem,
principalmente devido à cultura organizacional e às expectativas de desempenho. As práticas de
negociação de benefícios e a participação ativa das trabalhadoras na construção de soluções
personalizadas são também identificadas como elementos-chave para alcançar um equilíbrio
mais satisfatório
The central theme of this study is the work-life balance, focusing on the experiences of female workers in a large distribution company in Portugal. The study investigates the challenges faced by these women in balancing professional and family responsibilities and analyzes the organizational practices and policies that facilitate this balance. The objectives are to analyze the strategies adopted by women to manage the work-life balance, understand the challenges faced, and identify the solutions found. Additionally, the study aims to characterize the organizational policies that promote these practices, analyze the practices developed by women, understand the importance of support networks, and explore the ability to negotiate benefits. The theoretical framework is based on a literature review on the feminization of work and the conflicts between professional and family spheres. It considers the socio-cultural and economic transformations in Portugal that drove the entry of women into the labor market, exploring the consequences of this transition for work-life balance. The methodology adopted is qualitative, using the case study method, with semi-structured interviews with female employees and managers of the organization. The main results highlight the importance of organizational policies related to flexibility and parental support, as well as the relevance of informal support networks, such as family and colleagues. The interviewees point out that, despite the measures available, challenges persist, mainly due to organizational culture and performance expectations. The practices of negotiating benefits and the active participation of female workers in building tailored solutions are also identified as key elements for achieving a more satisfactory balance.
